بازخوانی گفتمان‌های‌ موجود در حوزه توسعه حرفه‌ای معلمان ؛ از حرفه‌ای گرایی تا حرفه‌ای گری

چکیده

پیشینه و اهداف: هدف این پژوهش، بازنمایی و بازاندیشی در گفتمان رایج توسعه حرفه‏ای معلمان است و پیامدهای مرتبط با برنامه و عمل توسعه حرفه‏ای معلم را از منظر حرفه‌ای‌گرایی و حرفه‏ای‏گری موردتوجه قرار می‏دهد. بازده و نتایج برنامه‏های توسعه حرفه‏ای در میدان عمل، یکی از چالش‏های نظام برنامه‌ریزی توسعه حرفه‏ای کارکنان است که فارغ از روند و مراحل اجرا، می‌بایست به‌عنوان برون‌داد در میدان واقعی عمل از طریق مشاهده رفتار حرفه‏ای کارکنان موردمطالعه و بررسی قرار گیرد. روش‌ها‌: روش پژوهش در این مقاله، کیفی با رویکرد تحلیل گفتمان انتقادی و برآمده از روایت‏های محیطی است. جامعۀ آماری مطالعه‌شده، آموزگاران شاغل به تدریس در دوره ابتدایی هستند. نمونه‌ها بر اساس نمونه‌گیری هدفمند از چند مدرسه با سطوح مختلف انتخاب شدند. تعداد نمونه‌ها بر اساس اصل اشباع نظری تعیین شد. روش جمع‌آوری داده‌ها، مشاهده مشارکتی و روش تحلیل اطلاعات، تحلیل گفتمان انتقادی است.  یافته‌ها: پس از تجزیه‌وتحلیل روایت‏های محیطی، رفتار معلمان در قبال برنامه‏های توسعه حرفه‏ای در پیوستاری از درجات حرفه‌ای‌گرایی تا حرفه‌ای‏گری تنظیم و در چهار گفتمان عمده مقاومت، سازش، پذیرش و کنش ساماندهی شد. نتیجه‌گیری: استناد به روایت‏ها حاکی از آن است که گفتمان مقاومت و سازش در مواجهه با طرح‏های توسعه حرفه‏ای معلمان، گفتمانی حاکی از الزامات توسعه عملکردی بوده و نشانه‏های توسعه نگرشی را کمتر به نمایش می‏گذارد که با عنوان چالش های حرفه‏ای‏گرایی در معلمان از آن یاد می‌شود، لیکن در گفتمان‌های پذیرش و کنش می‌توان نوعی توسعه حرفه‏ای را در رفتار معلمان ادراک نمود که ناشی از تلفیق توسعه نگرشی با توسعه عملکردی است و در این مقاله به حرفه‌ای‌گری منسوب می‏شود.

Background and Objectives: This study aims to represent and reflect on the prevailing discourse surrounding teacher professional development, examining the consequences related to teacher professional development programs and practices from the perspectives of professionalism and professionality. The efficacy and outcomes of professional development programs in practice represent a significant challenge within the employee professional development planning system. Beyond implementation processes and stages, these outcomes must be studied as tangible outputs in real-world settings through observation of employees' professional behaviors. Methods: This research employs a qualitative methodology with a critical discourse analysis approach, drawing upon environmental narratives. The study population consisted of elementary school teachers. Participants were selected through purposive sampling from several schools of varying performance levels, with sample size determined by the principle of theoretical saturation. Data were collected through participatory observation and analyzed using critical discourse analysis. Findings: Analysis of environmental narratives revealed that teachers' behaviors toward professional development programs could be arranged along a continuum from professionalism to professionality, organized into four major discourses: resistance, compromise, acceptance, and action. Conclusion: The narratives indicate that discourses of resistance and compromise in response to professional development programs primarily reflect the requirements of functional development, with fewer indications of attitudinal development - representing what may be termed professionalism challenges among teachers. Conversely, in the discourses of acceptance and action, a form of professional development can be perceived in teachers' behaviors, resulting from the integration of attitudinal development with functional development. This integrated approach is attributed to professionality in this article.
